Wipro’s Layoff Plan : Senior Employee Prepares to Fight

This gentleman spoke to us today and send this write up about the “Band Intertia” plan of Wipro.

We call upon all Wipro employees to join hands to fight the Band Inertia plan.

We call upon all IT Employees to take a stand and join the struggle against corporate profit hunt at the cost of employees.

I am senior employee of Wipro technologies working in Information technology for more than 20 years. Wipro is planning to do mass layoffs and this message is an insight on what is happening as part of this.

Wipro has bands like WASE & WISTA (Higher education undergoing students working in projects), A2,A3,B1, B2,C1,C2,D1 and D2 where A2 is the lowest and D2 is the most senior positio.

Starting from 2016, Wipro follows quarterly appraisal model. As part of appraisal, Wipro has 5 ratings called Outstanding/Exceeds Expectation/ Highly valued contribution/More contribution expected and Unsatisfactory contribution. Wipro now introduced a concept called Band inertia as part of appraisal system.

The logic of band inertia is as follows:

1) If a person is in same band for 7 years, he/she will be part of band inertia. In this case, performance of the employee is not considered and directly HR is asking managers to mark More contribution expected to their employees.

2) Even if employees in the project, they will be asked to move out of the company.

3) Primary target of Band inertia is people in Band B3 and above (Senior people whose experience is more than 10 years).

4) Target is to give 10% MCE ratings including people in Band inertia. It is expected 50000+ employees are above band B3 and target is to make 5000 people move.

5) The main problem here is if we have 1000 people in one band, only 50 positions is available for next band promotion. So on an average in 7 years, 350 people will be promoted and remaining 650 people will come in Band inertia

6) Wipro as part of Q4 press conference state that 600 people will be removed as part of performance appraisal and it is less compared to other organizations like CTS. But in reality, Wipro is also targeting to have same number of people to be fired.

7) Wipro beat estimates of industrial experts this quarter on revenue and their profit margin increased considerably. Being an employee for close to 2 decades, I feel this layoff plan called Band Inertia is not correct ethic. That is the reason, I am bringing this to everyone’s attention.

8) When I joined Wipro, we have employees strength of 30,000 people. In these 2 decades, Wipro has expanded mutiple folds on employee strength, revenue, profits but unfortunately senior employees who are part of this growth are considered as overweights.

I did not get a call from HR so far and I may get the call anytime. I am definitely planning to fight against this act of Wipro and I hope NDLF will also support me in this journey

A company whose Chairman is known for giving million is dollars in charity and doing this is double standards. He used to be my idol but with this kind of news it is clearly a double standards.
I call this as an Attempt of a failed CEO who cannot achieve his mission for 2020, a short term boost for revenue and a long term failure for an organisation.

Annas think about the people who r working in their company. When they cannot save their own people from layoffs why the heck they have to be pride in donating to charities !!

            • Annas on May 14, 2017 at 12:42 am

Mani, I completely understand the situation faced by the employees. I support it’s our right to fight back. I mean no disrespect to any views in the forum and I also deeply regret if I offended anyone. But I firmly stand to my point.

It’s in our nature to question things ONLY when we face an inconvenience. Earlier this year CTS made 6000 lay off and no questions rise. Why? Is it because that’s an U.S. firm and we find no Indian to be held responsible? Why always we blame Indians when the same mistake done by everyone?
Indian IT companies brought so much revenues and job opportunities to India all these years. One cannot deny the benefits enjoyed by IT people these years and the same time where non-IT people considered unlucky.

One must understand the time changes especially to the IT people. Thanks to Trump’s work policy. We may find more difficulties in coming years. Currently we could sense that there is a complete business change happening in terms of structure, process and eventually policy. It’s a business change and we need to adapt to it. However we will bounce back in future.

Yes, today we face job insecurity and I am going through the same phase working in a concern for 12+ yrs. where I am likely to be kicked out anytime soon. But that doesn’t warrant us to defame company or individuals by all means. They are doing it by the framework/agreement provided by our Governments.
So I would say, our fight should be not limited to any particular organization but to the whole Indian IT policy!!

They say Normalization is over but the fact is in current appraisal cycle forceful normalization is happening. I know few people who were rated exceed expectation last year and this year rated MCE and has been asked to move. Regarding Band Inertia I think it’s 5 years in same band no salary hike and next year you are asked to leave.
Normalization is running so high that people who were rated by L1 and additional supervisor as Exceed Expectation was normalized to HVC. Wipro use to be an employee centric company but today it’s anything except employee centric. How can you expect productivity or new ideas when employees are scared of being layoff

In fact it is HR that is the worst department in Wipro. Promotion is given on Basis of who you know and all HR proceedings bent to accommodate the people who are connected, people are opinionated and total frauds telling lies to customers and unfortunately for the customers they realize only after they have signed a long term contract.
Mr Premji should be fired and taken to court for all the bad work his company is doing. Many customers have kicked out Wipro, I think we should make that public so that the world knows and CXO’s can take correct decisions and not go with a company that will put customer at stake to ensure they get their 35% profit.

One more example Rajesh Nambiar came from TCS and joined IBM that’s it. Now IBM is only good for juniors. IBM was showing good profit but recent years showing very bad performance. The CEO should concentrate how to get more business , deliver with high quality and show good profit. Removing employees will show good profit for one quarter only. If he thinks removing people is the only way then he should go out first.

One of the biggest strategic blunders by Mr.Premji was to hire the new CEO, Abid. The motive stinks of vegetable oil and soap mentality. [..snipped..] style approach. Abid has no originalty and has not shown any vision or direction to give confidence to employees, customers and shareholders. Infact, his 20×15 mission is flawed and stinks of plagarism …straight lifted from his counterpart in Infosys. He blindly follows him.

Removing valuable human resources to save cost is again a [..snipped..] thought process. Short term gains and long term losses, in addition to poor customer satisfaction and no new business.

There is no organic growth plans. This is sure to bomb the future of Wipro.

To add to woes, the new CEO is changing almost everything like systems , logo, senior management team (of course from TCS BPO, where else)….cost does not matter here, surprisingly. Btw, the new logo has a big ZERO in the center.

Worse is yet to come…. God bless the stakeholders, especially shareholders.

He should reconsider immediately about this decision as L1 & L2 managers are playing high politics and are targeting high performers. As a result of this quality and delivery will be worsen. Management is saving the person who are actually non-performers as they are their pet and laying off actual performers on the name of relative ratings, without giving any base of this.

Wondering who is making Wipro the most ethical company year on year…the salary is low compared to peers & no severance pay! How will People sustain?

CEO is an American and is detached with India and indian culture and ethos. Firing people is normal for him. In fact he has been a specialist in optimization in TCS as well. The senior managers he brought in are useless without any proven mettle.

This is a master plan by Azim Premi and his son. On one hand he will donate to his own charity. (Why not other charities????) So that money stays in house only. His other son heads this foundation. Wipro is paying salaries of employees partially by deducting the variable pay of employees known as QPLC. HR is just for name sake. Premji may even sell off the Indian operations after removing 50K people.

Bad management led by Abid & team.

My only two cents here is, instead of sacking people IT complies can reduce salaries and try to

    2. HR will use different threads/threats and categories to make one to exit, none of which are legally and morally valid.
    a. Bottom 5
    b. Band Inertia
    c. No Role
    d. Free Pool.
    3. If you ask HR to formally send a written mail, then HR must forcefully and formally Layoff you in which case they must pay a compensation of 1 month of salary for every year of service accomplished in the organization in addition to the 2 month notice period.
    4. But yes, one need to fight for it against the muscle power of the corporate HR. But it is worth when no alternate is there.
    5. This may lead to movement to Free pool, not allowing to get into projects and leading to frustration.
    6. One may not get good experience letter in such case, but no one can deny the proper Relieving letter/PF/Financial Dues when the ultimate release does happen.
    1. It started 6 years back
    2. The focus was and is on cost cutting only, rather on Top line revenue growth.
    3. With an EX-CEO who was CA, and Current CEO who is from BPO – what else one can expect? Only cost operations and cost cutting. Both have No IT / Industry / Technical knowledge. They are the real below performers.
    4. The amount being spent for Re-branding (which was not at all attracted/mentioned by the Markets/analysts) is a mere waste to divert the utter failures of the top management.
    5. The top executives have been increasing their salary YoY at least 15-20% without any contribution to the value creation.
    6. The Chairman eyeing for Good image among the Public and Government – donating to his own charity organization. For him few thousands of employees suffering does not matter. But as someone said the agony of the employees’ families will not bother him, his family, the top executives.
    7. The IT companies and their share-holders in the changed market scenario need to realize that this sector is also like any other sector and the margins also stand around 20% or so – one cannot keep on squeezing around 30% and for that can no through the seniors out.
    8. The rest of the middle management are the pawns in the hands of the top management. It is just matter of time for them and anyone to face the same fate of exit – hence no point in blaming them as they are forced to execute the top management orders.
    9. In Wipro peculiarly the HR and Finance Group dominates the rest. They behave as if they are custodians and Trustees, take call on all matters and spoiled the whole culture
    10. Finally – It is better to drop out the 2 sentences “TREAT EACH PERSON WITH RESPECT & Unyielding integrity in everything we do ” from the Wipro Value statement

We can’t do anything against IT companies and they give bread and butter to us. I fully deny the first point but fully agree the second one. But query here is can company sack employees with just 2 months notice. Is this happening in other sectors? What is indian law is on this termination rules. As per industrial dispute rule, each employee who is permanent will be paid 15 days of severance package when company terminates them. This is applicable for IT companies also. Madras high court has given this judgement during 2015 against Hcl in case with Ramesha. In TCS, employee laid off is again inducted when she approached the court. In UK, Ukhil Nayar has won case against Wipro and company paid 1.1 million pounds as compensation.so we cannot able to do anything against IT companies is a wrong statement. When Nokia shut down, it paid for employees laid off. If this is happening in company which is closing, why company with person who awarded highly prestigeous padma awards running with huge profits, this will not happen. I touch my heart and say, i am confident to face the world better even after lay off. But what i am asking here is, why Wipro is not going for golden handshake concept if they want to cut the work force. Are you feeling ethical to send people working for 2 decades with 2 months notice quoting they have performance issue. Please try to put yourself in the employee shoe and you will understand what i am talking. The difference between clean and ugly exit is company giving offer to sharpen the axe before cutting the head. But unfortunately we are allowing to cut the heads by choosing clean exit option and thats the main reason for all these issues. In one way CTS is better than Wipro. CTS announce they are going to layoff 6000 people, paying 4-9 months severance pack and try to cut jobs. But Wipro announce press that they are planning to cut 600 people where as actually trying much more and no option of severance

Layoff is absolutely necessary. There are lots of worthless persons who are not doing anything. They might have done good work in their initial days, but not doing anything in last 5-7 years. Everyone in IT can identify such persons in their organization. However, it is though to identify such persons from top(who will give them exist notice), because these worthless guys are having good buttering skill and few of them are also having face value.
So layoff should not be done based on rating as everyone knows rating is always (almost) biased. There should be a layered approach of rating + interview by third party experts + clients feedback etc to decide who should be fired.

      Hello SK,

Layoff should happen to those people who are doing excel work with in a company and buttering their manager to survive. They are almost blind and selfish and could go to any extend to save their ass. They are not even worried to talk some nonsense to avoid any risk to their job.In wipro no one interested to investigate the appraisal process whether the ratings provided by the manager in each quarter is genuine or just it is a revenge taken by the manager whenever they had a past argument/fight or the resource did not butter the manger.

I think now a days wipro is the worst company in India and the CEO and top management is very much spending their money for re branding wipro by changing the logo and all which is the biggest joke. They are making fool of the client by looting dollar and not providing the quality work by allocating more freshers rather then the experience persons.

CEO and top management living luxurious life and wasting wipro money since they have to show something to the client and chairman that they are committed to do something in favor of the company and least bother about the streamline process and transparency.

Why there are lots of HR’s still in the company who don’t have any work. They have practice for all technologies but those people are also good for nothing and the resource who are in bench has to search for project for themselves then why practice is required.

Also, why are other senior folks still at the same position for so many years…. Again i reiterate my point. Let us take for argument sakes, these layoffs are required to cut top curve. But is this the way to do? If an employee work for 20 years, with same company, asked to move out in 2 months time and if this is allowed in all sectors, India will go for toss. If company want to layoff, let them take what Law of India says. Tje problem here is IT companies are not following Law using their muscle power and make employee quit and shows all illegal termination as part of attrition process. Here company is initiating some action and why they threaten employees to have clear exit. If employee resign on own, you give good remark for employee and if employee is not resigning, you will give bad remarks. Do you think this act is ethical. My main point is if you want to send employees as mass layoff, send them with respect. I have seen lime Wipro paying hefty golden handshakes for people going at VP levels. They are projecting these news because they want to show the world they are doing things correctly. If they want to send 4000 people, on an average if they pay 5 lakhs based on their service, cost incurred to company is 200 crores. This money will be helpful in worst scenario for people leaving until they find new jobs. Let this company give this money as per what law says and that should be the minimum requirement. This post i am definitely not supporting layoffs

Indian IT companies are being unethical and unfair in the conduct of such indiscreet layoffs, as they are still very profitable. Companies should target finding new growth engines than targeting employees(and indirectly their famlies). Hiring american workers at cost of indian job losses is indeed condemnable.

IT persons in general are selfish people. They don’t speak unless they get fire inside their own ass. I am doubtful whether this gentleman would continue his fight for others if he would get onsite or promotion from Wipro.

I seriously am sceptic about the intentions of this gentleman. Where was he when previously employees got laid off from Wipro?

All seniors plays politics with juniors. They didn’t think much of them. In 2 decades this person would have played dirty politics with several of other people. Let him get fired. He deserves it.

I remember 1 dialogue of 3 idiots here “Kabil bano..takdir Jake marke tumare piche ayegi”

    1. Testman,

As any person working for salary, IT persons followed their self interest. But now capitalism is showing its true colors and attacking thousands of IT employees in many companies, it is the duty of everyone to condemn the unethical, illegal and unprofessional conduct of corporates.

Also remember, even after so many news reports in all leading dailies about job losses in CTS, Wipro etc, the central and state governments did not lift a finger.

So, please place the blame at the right door. Any faults or shortcoming you perceive with IT employees you can always point out in a friendly manner.

I am also one of the onsite employee being affected by providing the MCE rating. However my performance to the customer is more than what they are expecting, Checked with the manager and he was saying that it was a push from the HR and other senior leaders. I don’t understand what is the push that he was mentioning but is the Wipro The company really thinking of the Integrity of personal life getting affected.

I was 100% Billable from the day that I joined to Wipro to till today I am in the Customer location, If I am not performing then I would have got escalation from the customer and moved out of the project. If that is not happening that what makes them to think of giving a performing employee to non Performer.

For an insight there is very less opportunities available in Wipro if the person is working in C1. Again will that not be a big Cost overhead for the company will the customer provide billable or high C1 employee finally who is affected is only the B3 who make the C1/C2/D1/D2 grow.

B3 has to train B2,B1 and other TRB’s that will not be know to anyone

Who has the complete knowledge of the application and when the application is having issues and no one in the account is able to resolve its only the Senior employee in the organisation has to resolve the issue.

B3 to C1 an employee has to sever for 3 years after that if the employee is assigned an onsite opportunity then the process of his learning will be coming down
So we are putting heavy burden to the employee each and every year to give performance, Now that its not only performance matters other things matters as well how we are with our managers matters alot.

What a corporate culture are we living no JOB safety, No one in the government is ready to help us very bad shape, why are we living like a slave, and roaming as a nomads.

I have already sent my whts up number to combatlayoff@gmail.com. What is the next steps that we have to do when we are pushed. I don’t have any other opportunity

We all have signed a line with these companies that we will abide with what ever decision that they are taking when the organisation as a whole takes a decision like this

All IT companies are doing similar malpractice. TCS has introduced forced curve fitting since last year and this year so far the bands for seniors are not declared. There are rumours of layoff in TCS as well. TCS management is keen to maintain 26-28% profit band by hook or crook. They have also introduced more than 30% in variable payout even for very junior employees. No one is clear on what will happen to seniors in TCS. After serving 16 years I am now regretting why I left core industry and joined IT where there is no job security while I have lots of liability, school going kids and ageing parents.

I have 16 years of experience in Wipro and I myself given least ratings to the team to meet management targets. I was forced to change the ratings from excellent contribution to un satisfactory. People who are on bench also given least ratings to throw them out of the organization. Persons who just crossed 5 years in a band are thrown out of the company irrespective of their performance, I myself is evident for that.

I am feeling very ashamed of serving this company for so many years and there is no value for the loyalty and sincerity, people are just treated as machines and playing with their lives.

There is no respect given to individual and just taking one directional decisions and commanding the employees to resign voluntarily to have smooth exit otherwise threatening them as the case will be treated under termination process by preparing appropriate case sheet.

I am not a wipro guy. But after working on IT industry for 10+ years I can tell you one thing and I believe you all with be agreed with me.
The very base of IT companies are their Technical people. A VP or SVP or Director or whoever with a background of a big business management degree from IIMs or some foreign universities can not even create or deliver a small project with 100 lines of code.
They are that useless. If you directly work with clients you can easily see the clients have more close relation with you that the waste fellow(the onsite manager) who is sitting and eating free bread.

The trust of and the business from the client comes because of we technical people and not due to any senior management.
Every IT firm shall remove most of the TOP level management “NON – TECHNICAL” people who are just looking into a graph and taking such kind of nonsense decisions. They have no clue what even means “console.log(‘you are a JOKE’)”.

The progress of a IT firm, the relationship with client, the business all depends on Technical people and that is the truth.

Affected employees of CTS along with union files case and immediately CTS is taking back seat. Atleast CTS is paying 4 months salary and asking employee to leave. Wipro dont have this option. We need to definitely take this forward. In many cases, when people is in power, they did mistakes with power. But later point of time, when it come to law, they cannot able to correct past data and lead to lot of issues to them. There are many examples like 2G scam, TN Ex CM case, Aircel/Maxis cases are typical examples and in all examples it lead to huge penalities either by cost or reputation or by sentencing. These IT companies build repetition so far and have full power and they are showing that muscle power. But in reality if affected people got united, issue to be created is the same as above examples

I have been working in Wipro for the past 14 years, currently Team Lead in a big account, during 3rd week of April my supervisor called me and asked to meet the HR, I was told that i am in the B3 band for 6 years and I have to quit immediately, I was told to resign on the same day. It was a big shock to me. Next week HR threatened me that If i dont resign they will go ahead with the next levels for closure and that will not be good. Yesterday my L2 appraisal was closed and I was given UC – unsatisfactory rating and now there is no chance that I will remain in the organization.

In my account the band inertia target is 60, however Account delivery head and Client engagement manager is favoring and saving some 12 guys personally known to them, and they are sending some of these guys to onsite role (who is having H1B visa) to escape from this band inertia.

One thing I have seen in Wipro is that you should have the blessings of Delivery head or some Senior Manager then you are always safe, no matter how worse the situation is.

No body is safe. IT is very difficult if you grow up the ladder. The bell curve/pyramid is getting narrower when you go to the top. 10% target to be meet across all bands B3-D1. The number of B3s are more and thats the reason you are having this perception. But to a certain extent i agree, managers can save next level provided they are not in 10% category.

Good discussion, I was part of wipro for 13 years and left in 2013 and became self employed. The reason I left was I could not find good opportunity, too much of pressure and new dictatorial rules and you are expected to work 24 hrs/day.

As the industry mature and the clients too mature there is a squeeze on everything( margins are squeezed), so delivery managers are forced to have 80% TRBs/freshers, if any project is in green then remove the sr. resources out of that project so that you can make some extra profits these are something that are happening. So naturally experienced ones would have very less opportunities.

May be the promoters are right in their selfish attitude of profits and more profits and there is investor pressure too as they run a business for profit. But this affects the lives of the employees. With the current situation I would say you go to office one day, your life expectancy reduces by a day due to the pressure of the job, you would never know you would be in the company tomorrow or not.

Advice to those in IT would be, while its going to be long fight we need to be pragmatic and need to plan what to do if I am laid of tomorrow. Re skilling, Better investments to take care of these situations, reducing the expenses and being healthy should be prime objective to overcome this.

Any victory would possibly be temporary only and better planning of our future, our personal health and most essential ones.

    1. //Any victory would possibly be temporary only//

True, the unity of all employees is the only lasting solution.

We are also not saying that we want to settle in the same company. We worked for long duration in the company and if you want to send employee, send them with respect. Here employee did not get lower rating in his/her entire lifetime and in one appraisal, they are asked to go out. As per company policy, performance improvement plan is to be followed for lower ratings. But asking them to resign immediately is completely non ethical. This is not there in any other sectors. Band inertia is not based on performance but on experience in same band. In other countries, there are people who are in programmer cadder for their entire lifetime and they are comfortable there and they dont want to promote. Here all bands has lower and upper limits of salary and people in C1 salary in upper band is minimum 30% lesser than people in C2 band upper limit. IT labour law is saying if any employee leaves, company has to pay 15 days as severance pack for every year of service. Why company is not offering this atleast while doing this? IT employees surely can survey with their experience gathered but we asking our rights here. If companies in other sectors has some laws, why IT companies are not following this.

IT bodyshoppers like TCS, Infosys, Wipro have been given 1000s of acres of government aka public land in prime locations. These companies are using surplus land to build golf courses. Why do they need 1000s of acres of land? They are not Apple or Microsoft that they need manufaturing facilities? All they need is 10×6 sqft cubicle per employee. Few offices are sufficient. Lets demand the land given to IT companies are returned. More like, Indian IT body shoppers are acting real estate mafia.

I am also WIPRO Employee since past 10 years and I fully support the above article. WIPRO is asking people working in Organization for 10-15 years to leave by giving 2 months notice. They are not offering good compensation to survive further for 8-10 months. It is high time all the IT employees get organized and fight this.
Wipro is asking to resign the employee even they selected further for next onshore assignment on high billing rate . Selected by the customer due to their high technical efficiency.
Guys pls fight back and take Wipro CEO and senior HRs to court and in front of media to make him answerable of this issue. Throwing people away without even taking a care to nature them for the next. It is busy to show profits and so the CEO looking after his own profit pocket.
Really time has come now to fight against the monopoly of employer and take this issue to Indian labour court and Union IT ministry , New Delhi for better proper judgement.

What is his strategy to bring Wipro from low bidder list to high bidder list and bag more business?
How is going to ensure job safety Wipro Employees who are working day and night to make Wipro successful(Not CEO of Wipro)?
Can he come back to India and work from India as more than 90% employees are based in India and this way he should be able to monitor and discuss with Sr. Wipro management(VP,SVP,GMs etc) )on daily basis and can make Wipro successful on daily basis?

All I can say he is just be-fooling Wipro owner and trying to divert attention from real issues to save his job at least until 2020.
Meanwhile, I am pretty sure, he would be trying outside wipro also for anther job as his contingency plan as, the moment Wipro owner will evaluate the real situation of the company, he will be kicked out immediately but unfortunately Wipro will be damanged in all way by the time:

Wipro Customer would have been lost confidence in Wipro

Merit & hard work have stopped paying dividend here, only & only thing which works here is internal networking.

It’s very unfortunate that most of the leaders here are focusing more on internal networking to save this skin and grow rather than networking with customers.

Do we need such a jumbo HR & Finance team..Why can’t the company think of reducing the strength of HR & Finance by 50% across all bands and save money instead of asking bread earners to leave. Wipro spends millions on SAP /Oracle so why do we need so many of them who don’t even have 10% of the work. As far as I know, haven’t seen any HR or Finance guy getting fired rather people who have left at VP level were accommodated back by creating positions during this period of cost pressure ?
